Job scorecards: defining role outcomes before the search

A scorecard turns candidate preferences into shared decision criteria. It describes outcomes, essential competencies and evidence rather than an ideal biography.

From task lists to outcomes

“Manage projects” does not define success. An outcome explains what should change for the business, by when and under which conditions. This helps teams avoid overvaluing pleasant communication or a famous employer when the required level of ownership is missing.

Essential versus desirable

An excessive requirement list narrows the market and hides priorities. Separate competencies without which the mission cannot be achieved from capabilities that can be learned. Specific AI tools often belong to the second group, while critical thinking and professional foundations belong to the first.

Making criteria evidence-based

Define a behavioural question, practical scenario or experience signal for each competency. Adaptability, for example, is assessed through a story of workflow change rather than self-rating. Interviewers record evidence independently before group discussion.

The scorecard and the first 90 days

The same outcomes support onboarding. The new employee sees priorities, the manager knows where support is needed and the team understands responsibility. If context changes, update the scorecard openly instead of changing criteria after the fact.
